HR does not deploy tools that do not integrate. Ask every vendor: ‘What HRIS do you connect to natively?’ If they say ‘we have an API,’ that is a maybe, not a yes.

Score explainability and bias controls
For hiring, engagement, and compensation, every AI decision needs to be defensible. Ask: ‘Show me the explainability report for one AI decision the tool made.’ If the vendor cannot show it in 15 minutes, they do not have it.
Also ask to see the tool’s grading distribution over a real dataset. A defensible AI should not approve everyone. Run a 30-day pilot with real data
Not the vendor’s sandbox. Real resumes, real feedback, real payroll edge cases. Vendor demos are always optimized to what the tool can do best.
Check: at the end of 30 days, has the tool moved the metric from step 2 toward the target?
Decide on freemium vs paid vs enterprise
Freemium if under 5 users and no regulated data. Team tier if 5-50 users. Enterprise ONLY after 60+ days of proven ROI. Do not buy the enterprise tier because a salesperson said, ‘you will grow into it.’ That phrase is the #1 predictor of a rip-and-replace within 18 months.
Check: does the paid tier’s contract include an exit clause + data export?

Will AI replace HR jobs?

- Final termination decisions. AI can surface performance signals, but the decision to end an employment relationship must have a human name on it, for legal, moral, and accountability reasons.
- Sensitive investigations (harassment, discrimination, misconduct). AI cannot read the room. Cannot pick up on hesitation. Cannot know when “I’m fine” means “I’m not fine.”
- Cultural nuance and judgment calls (promotion committees, DEI decisions, compensation exceptions). AI can surface data, but the judgment is human.
- Employee relations conversations that need empathy. Layoffs, personal crises, coaching through failure. If the AI can do it, it wasn’t a real conversation.
